Effect of operational management functions on the quality in nursing clinical practice

SUMMARY
Improving healthcare quality requires the application of management methods tailored to the capacities of healthcare institutions. High-quality nursing care enhances treatment outcomes and reduces healthcare costs. Nurses play a central role in this process, as they spend the most time with patients. Therefore, it is essential to develop effective management strategies that contribute to improved service quality and patient safety.
This research aimed to examine the level of satisfaction among nurses and medical technicians regarding their work environment, interpersonal relationships, opportunities for advancement, motivation, and recognition by superiors. The study was quantitative, descriptive, and analytical in design. The sample consisted of nurses and technicians employed at the Clinical Center of the University of Sarajevo. An anonymous questionnaire was distributed online, and data were collected between May 4, 2022, and June 4, 2022, with a total of 119 participants.
The findings show no significant differences in overall nurses’ attitudes toward job satisfaction. However, significant differences were identified in satisfaction related to interpersonal relationships. Most respondents (62%) reported receiving recognition from superiors through praise, while smaller percentages preferred time off (17.4%), financial incentives (8.1%), or opportunities for advancement (10.5%).
The results indicate that the quality of healthcare services largely depends on managerial functions and the relationships between managers and staff. Effective human resource management is essential for improving healthcare services, and particular attention should be directed toward increasing employee satisfaction and ensuring service quality.
